1. My guess is that we need a mix of "finding other managers" and "EAs getting better". But, I'd assume it would generally be much more tractable to do the latter. I can't see >40% of EA management positions getting taken up by relative EA newcomers, in the next 3-5 years.
2. My guess is that there's a lot that funders could do to make people more comfortable around them. That seems like one good option.
